Essay Instructions:

For this Case study, we will be looking at a fictional case of a manager caught between a rock and hard place. Nick Cunningham is a manager at Synergon, a high-powered company involved in purchasing poorly managed companies and then restructuring them to become more profitable. However, Synergon has now purchased Beauchamp, Becker, and Company, which is a well-managed and highly profitable company.

Nick is in an awkward position because he is in charge of managing this merger, but he also knows that the success of the merger is dependent on Beauchamp’s managing director and other top leaders remaining in their positions and continuing their solid work. However, Nick’s bosses are not known for taking a conciliatory approach towards companies they purchase and usually force major changes on any company that they acquire. Predictably, Nick is faced with a threat of retirement by Beauchamp’s managing director Julian Mansfield due to Synergon’s strict policies and approach.

Before beginning the Case Assignment, make sure you have thoroughly reviewed the tutorial and textbook readings from the background materials. Pay special attention to readings on causes of conflict, types of conflict, and conflict management styles. For this assignment you will need to apply concepts from the background materials to this fictional case.

Once you have finished reviewing the background materials, take a look at this following article and think about how the concepts from the background materials apply to this fictional case:

Conflict Management Organizational conflict is a common phenomenon in the workplace. When employees with different priorities and workplace cultures work together, conflict is bound to occur. Liddle (2017) revealed that conflict still occurs in many organizations, yet not many organizations are equipped to manage conflict. This paper examines the conflict faced by Synergon and Beauchamp following an acquisition of the latter. The source of their conflict and the best conflict management style that would resolve the issue will be discussed. The conflict faced by Synergon manager, Nick Cunningham, can be termed as dysfunctional for several reasons. According to Bauer and Erdogan (2012), dysfunctional conflict "paralyzes an organization, leads to less than optimal performance or, in the worst case, leads to workplace violence." First, the conflict facing Cunningham threatens the success of the acquisition and, specifically, the performance of the Beauchamp team. For instance, before approving customers' credit, Synergon required multiple approvals, which were time-consuming and ended up affecting Beauchamp's long-time, valued client (Cliffe, 1999). Second, Synergon sent the Beauchamp team many forms that consumed time and confused the team because they did not know why they were required to fill the forms. Instead of focusing on enhancing the company's bottom line, the team was now focusing on figuring out the processes and procedures of their parent company. Yet, they did not have someone to guide them through the process properly. According to Liddle (2017), this level of confusion often leads to dysfunctional conflict because the team lacks clarity on important issues such as the direction and leadership of the company. Third, there was a communication breakdown between the parent company and the acquired company. Cliffe (1999) revealed that the Beauchamp team was expected to follow orders from Synergon officials, who never explained why things were to be done in a certain manner. They never even bothered to introduce themselves to the Beauchamp team. Even when there was some communication, it was ineffective. Communication breakdown is a symptom of dysfunctional conflict and a cause (Liddle, 2017). When people fail to communicate effectively, misunderstanding arises, and the result is conflict. As Bauer and Erdogan (2012) revealed, poor communication also escalates conflict because it reduces the likelihood of people with different opinions to discuss the issue and come up with a consensus.

There are many sources of conflict in the workplace. They include intrapersonal, interpersonal, and organizational/ intergroup sources (Bauer & Erdogan, 2012). Intrapersonal sources come from within a person, interpersonal sources result from friction between two people, and intergroup arise when groups within the organization have differences. Cunningham's conflict also arises from goal conflict at a personal level. Goal conflict occurs when an individual is motivated to achieve two competing goals: mutually exclusive goals (Luthans, Luthans, & Luthans, 2015).
