Performance appraisal is always a challenge for managers, because there are different ways in which we can evaluate performance. Additionally, most managers dislike giving constructive feedback that may be taken negatively by employees; however, appraisal is important to increasing productivity and creating high-performance work teams. With this in mind, there are ethical considerations in the development of performance appraisal systems. Gilbert (2012) addresses the challenges associated with lying and truth-telling in performance appraisal. Consider the following situation: * Ethics for managers: Gilbert 2012 using Fair and Justice or Utilitarianism Theory Suppose that the employee being evaluated is a sixty-four-year-old woman who has announced her intention to retire next year. You have been her supervisor for one year, and you judge that her performance is below standard, but not bad enough at present to require termination. When you review her personnel file, you find that her previous supervisor rated her as satisfactory for each of the last three years. People who have been in the unit for a long time assure you that her performance has not changed this year. One final item of relevance is that she does not take criticism well. In fact, she tends to respond to criticism with tears and hostility. Should you rate her as satisfactory, as your predecessor did for the last three years, or should you rate her as below standard and endure the difficult interview that is sure to follow, with very little hope that her performance will improve before she retires? (p.116) Guidance: identify and evaluate the ethical components of this situation. Approach the situation using an ethical theory as a foundation for your views. Work through the performance appraisal, the question about the impact of cultural context becomes something that you should consider. Respond to the following dilemma: Consider the impact of truth-telling and lying and your responsibility to your employees and the organization as a manager in this situation. In relation to the performance appraisal case presented, some of the ethical components of the situation include rating individual performance genuinely and objectively. The fact that her performance is below standards needs to be highlighted. Her personal records indicate that even though other supervisors have rated her performance as satisfactory for the last three year, her performance within year has not changed. One main reason why I need to rate her performance as below standard is the fact that she does not accept criticism and responds to it with tears and hostility. The fact that there is no hope of her improving in future as she is about to retire proves that her performance is below average.
Utilitarian theory is about analyzing the outcome of the consequences versus the action .this means that ethical action should not just be about individual interest but consider other people interest. In reference to my decision, rating the sixty –four-year-old employee as below average is a genuine action based on my assessment of her performance. In this case, I consider her performance to be average but not bad enough that requires termination. Telling the truth is what makes an appraisal service its intended objectives (Gillikin, 2012). This means the old woman will be aware of her performance and improve where necessary my action is for the good of the company but not to satisfy an individual. Utilitarian theory means sacrificing to save the majority, in this case, the majority are other employees who might suffer on behalf of the old woman if I am to rate her as other supervisors did. Rating her performance as satisfactory would mean trying to please or avoid confronting the truth (Gillikin, 2012). The fact that her performance has not improved, other people working overtime to cover for her nonperformance.
The utilitarian theory states that some actions are morally mandatory without necessary considering its consequences. One important element is equally duty; this means that if one has the right to life, the means that it is the duty of the other people to ensure that the person is safe. This implies that we are morally obligated to ensure that people get what they rightfully deserve (Gilbert, 2016).
Ethical action meaning conducting a cost-benefit analysis of a situation and searching for the best alternative, in this situation it is important to gather all the available fact of the situation, putting into consideration other people's opinion and the organization values (Gilbert, 2016).
